This is what we refer to as accidental leadership — when leaders step into greater responsibility without having had the opportunity to deliberately develop the internal capacity the role now requires.
As roles expand, leaders must embrace conscious leadership, requiring them to think more broadly, regulate greater emotional pressure, navigate increasingly complex relationships, and make decisions with less certainty. Yet most leadership development still focuses on behaviors, competencies, and performance outcomes — treating leadership as something leaders do, rather than something they must be able to hold.
This creates a gap.
Capable leaders continue delivering results, but at increasing personal cost: mental overload, emotional strain, relational friction, and a gradual loss of clarity. When this goes unaddressed, performance issues often follow — not because leaders are incapable, but because their development has not kept pace with the demands placed upon them.
